Abstract

Conflicts are not managed in the same way in Casablanca as they are in Hamburg. This observation, as intuitive as it may seem, raises a question the managerial literature has only partially addressed: to what extent does a manager's emotional intelligence contribute to effective conflict management, and how does national culture shape this relationship?

To address this, the study confronts two deliberately contrasted sociocultural contexts, Morocco and Germany, drawing upon Goleman (1995, 1998), Thomas and Kilmann (1974), and Hofstede et al. (2010). A questionnaire administered to 102 professionals and ten semi-structured interviews constitute the empirical framework, analysed through SPSS and NVivo following a methodological triangulation approach.

The findings are unequivocal: perceived managerial emotional intelligence significantly influences conflict management effectiveness, national culture produces radically distinct behavioural profiles, and emotional intelligence deficits generate heightened negative emotional intensity amongst employees.

Most strikingly, national culture does not merely modulate the expression of emotional intelligence; it redefines its very conceptualisation. This calls for management training programmes that simultaneously develop emotional competencies and intercultural sensitivity.
